전문대학껓수의 온정적 합리주의 리더십, 학생의 학습조직문화, 전공학��몰입, 긍정심��자본 및 학껓충성도 간의 구조적 관계 (Structural Relationships between Junior College Professor's Compassionate Rationalism Leadership, Student’s Learning Organization Culture, Commitment to Major Department, Positive Psychological Capita)

본 연구의 목적은 전문대학껓수의 온정적 합리주의 리더십과 학생의 학습조직문화, 전공학��몰입, 긍정심��자본, 학껓충성도 변인간의 구조적 관계를 분석하는 것이었다. 본 연구의 실증적 검증을 위해 인천, 경기지역의 일곱 개의전문대학의 학생들을 대상으로 설문지 분석을 실시하였으며, 780명의 데이터가 분석에 사용되었다. 연구모델의 통계적검정을 위해 Amos 18.0 프로그램을 사용하여 분석하였고 분석방법으로는 구조방정식을 사용하였다. 본 연구를 통해도출된 결과를 요약하면 다음과 같다. 첫째, 전문대학껓수의 온정적 합리주의 리더십은 학생의 학껓충성도에 직접적인정(+)의 영향을 가지는 것으로 나타났으며, 학생의 학습조직문화, 전공학��몰입, 긍정심��자본을 매개로 학껓충성도에간접적으로 정(+)의 영향력을 가지는 것으로 나타났다. 둘째, 전문대학껓수의 온정적 합리주의 리더십은 학생의 학습조직문화왿� 전공학��몰입을 매개로 하여 긍정심��자본에 간접적인 정(+)의 영향을 미치는 것으로 확인되었다. 셋째, 전문대학껓수의 온정적 합리주의 리더십은 학생의 전공학��몰입에 직접적인 정(+)의 영향을 미치는 것으로 나타났으며, 학생의학습조직문화를 매개로 전공학��몰입에 간접적으로 정(+)의 영향력을 가지는 것으로 나타났다. 넷째, 전문대학껓수의온정적 합리주의 리더십은 학생의 학습조직문화에 정(+)의 직접효과를 미치고 있는 것으로 나타났다. 이상의 연구결과로부터 도출된 결론은 전문대학껓수의 온정적 합리주의 리더십은 학생의 학껓충성도에 직접적으로 영향을 미칠 뿐아니라 학생의 학습조직문화, 전공학��몰입, 긍정심��자본의 다양한 경로를 통해 간접적으로 영향을 미치므로, 전문대학의 바람직한 인재개발과 학습조직문화의 형성 등 대학의 폭넓은 발전에 영향력을 발휘할 수 있는 교수의 온정적합리주의 리더십 함양을 위한 프로그램이 지속적으로 개발되어야 한다는 결론을 도출하였다.

The purpose of this study was to analyze structural relationships between variables of junior college professor's compassionate rationalism leadership and student's learning organization culture, commitment to major department, positive psychological capital and loyalty to school. In order to achieve this purpose, the study had specific research questions as follows: The first question was whether junior college professor's compassionate rationalism leadership, student's learning organization culture, commitment to major department and positive psychological capital have an effect on loyalty to school. The second one was whether junior college professor's compassionate rationalism leadership, student's learning organization culture and commitment to major department have an effect on positive psychological capital. The third one was whether junior college professor's compassionate rationalism leadership and student's learning organization culture have an effect on student's commitment to major. The fourth one was whether junior college professor's compassionate rationalism leadership has an effect on student's learning organization culture.
To achieve the purpose of the study, a structural equation modeling technique was used to analyze the data and test the validity of the proposed structural model obtained from a survey of 780 junior college students which was drawn from junior colleges located in Kyunggi-do and Incheon. To test hypotheses and the validity of the entire model proposed in the study, structural equation modeling(SEM) was conducted using AMOS 18.0, as well as SPSS 18.0 software programs.
The results were as follows. First, junior college professor's compassionate rationalism leadership had a direct positive effect on loyalty to school and had an indirect effect shown through student’s learning organization culture, commitment to major department and positive psychological capital. Second, student's commitment to major department had a direct positive influence on positive psychological capital. Third, junior college professor's compassionate rationalism leadership had a direct positive effect on student's major commitment and had an indirect effect shown through student’s learning organization culture. Fourth, junior college professor's compassionate rationalism leadership had a direct positive effect on student’s learning organization culture.
The conclusions were as follows. First, the importance of junior college professor's compassionate rationalism leadership development was important for an effective development of loyalty to school between junior college students. Second, student's commitment to major was proven to be important to develop loyalty to school and the relationship can be enhanced when junior college professor's compassionate rationalism leadership is preceded.
